Where the search process fails them
Job descriptions that skew toward high-energy language, interview loops that over-index on whiteboard performance, and cultures that talk about seniority as a warning sign all filter out strong experienced candidates unnecessarily.
Small changes with a large effect
- Write job descriptions around outcomes and interfaces, not culture-fit language.
- Include interview components that reward judgement, not just raw problem-solving.
- Ensure the loop includes at least one senior interviewer who can calibrate seniority credibly.
- Talk about the compensation philosophy up front — experienced candidates have less patience for opacity.
